What we found: We discovered that exclusive talent programs, which create a division between 'talents' and 'non-talents,' can lead to the anticipation of ostracism among talented employees. This anticipation, in turn, increases talented employees' intentions to leave the organization. Interestingly, the effect only occurs when non-talented employees react negatively to talent programs, such as displaying resentment, and is mitigated when organizations implement talent management secrecy.
